Retention Readiness | Human Capital Adviser

By HumanCapitalAdviser.com, on May 31st, 2012

The economic downturn continues to lull most organizations into a mode of operating predicated on labor supply exceeding demand.? Repeatedly, I hear leaders express that regardless of their actions, numerous people need work and would accept any conditions to gain employment.? Re-enforcement of this behavior occurs every time someone leaves and a large applicant pool provides a replacement.? As the downturn drags on, more organizations continue to change their mentality as well as practices.

This approach functions well for a limited time if conditions match organizational needs.? If an organization loses employees that are low performers and not needed to sustain current production levels, then self-initiated turnover provides a welcome alternative to reductions in force.? The observable as well as unobservable negative impact relates to culture and practice.? An organization that feels that qualified labor is limitless begins to dismantle programs that support retention.? As programs fade away, the culture starts to change.

More importantly, as culture and practice changes, the less prepared the organization will be for a more robust labor market.? This is especially true when attempting to attract and retain high performance and high talent employees that occupy a small portion of the current supply.? These critical employees that represent 20 percent of your workforce and accomplish 80 percent of you results leave your organization or others for a variety of simple reasons:

  • More pay
  • Better career progression
  • Better working conditions
  • More professional development
  • Better work-life balance
  • Improved relationships

Regardless of how your organization has responded to the downturn, it is important to know you retention readiness. ??Some key questions to assess your readiness include:

  • How competitive, equitable, and fair is your compensation system?
  • Do current jobs align well with the skills and ambitions of the workforce?
  • How committed is your organization to employee engagement?
  • How strong are the social relationships in the organization?
  • How well designed and effective is your recruitment and selection process?
  • How effectively do you deal with low performers?
  • How effectively do you evaluate the match of a hire in the first 90 to 120 days?
  • What is the status of work-life balance?
  • How well are managers trained to support, recognize, and reward employees?
  • Do you have a positive work environment without harassment, abuse, and discrimination?

Writing And Speaking: Busting Publishing's Biggest Myths

Rejection is never easy. But some authors can't separate themselves from their work, and take rejection letters very personally. I get many emails from disgruntled writers who can't get past their anger to figure out why their work was turned down in the first place. So before you spend hours sticking pins in your editor voodoo doll, see if you recognize yourself below:

The complaint: "Editors practice age discrimination. I'm over 50 and editors believe only young authors can write for children."

The truth: Editors are interested in finding good books, period. It doesn't matter how old the author is. Take a look at the lists of award winners (ask your librarian, or do an Internet search for Caldecott or Newbery Awards) and note the ages of the authors. Many didn't start writing until their kids were in school full time, or took up writing as a second career. Editors also know that the best stories come from years of life experience, and older writers have more to draw from. Yes, occasionally a book written by a teenager will make the news, but more often than not it's the novelty of the author's age that gets the publicity, not the quality of the writing. And why does the editor know your age in the first place? There's no reason to mention it in your cover or query letter, unless it has direct bearing on the story. If you're writing historical fiction and you actually lived through the events in the plot, or your nonfiction book is based on years of study in the subject, then your age is a plus.

The complaint: "I'm a man, and editors think only women can write children's books."

The truth: Sorry guys, but this one's a little ridiculous. Again, look at that list of award winners. Men are well-represented. Glance through the names of editors in Children's Writer's & Illustrator's Market published by Writer's Digest Books. Lots of men there too. The only time your gender might be an issue is with the readers themselves. For example, teenage boys might not buy a science fiction/adventure story written by a woman, or middle grade girls may think a man can't possibly pen a series featuring four adolescent girls at summer camp. They're wrong, but you can always use your first initial instead of your name to fool your audience.

The complaint: "They're just wrong about my writing! All editors want these days are famous names, not quality books."

The truth: Yes, many editors (especially those at larger houses) have to be concerned with making money for the publisher, and so rely on a certain number of established authors each year to pay the bills. But they also know they need to find new writers, because those standbys aren't going to be writing forever.

Sometimes it's almost impossible to interpret a rejection letter, and one or two form rejections does not mean you're a failure. Editors are people too, with personal tastes and the need to balance each list by subject matter and age group. However, several rejections in a row deserve a closer look. Are you submitting to appropriate publishers, who actually publish the kind of book you've written? Have any of the houses on your list recently published a book very similar to yours? Is your manuscript riddled with typos or grammatical errors? Even though a copy editor will fix these before the book's published, sloppy presentation can give an editor reason to reject a manuscript when she's got 50 others sitting on her desk waiting for her attention.

In most cases, though, it's the writing that gets the manuscript rejected. And since it's the editor's job to recognize good writing and help those authors make their books even better, there is a chance (admit it!) that the rejection is deserved. How can you tell? First of all, if you get personal comments about your manuscript in the rejection letter, take those to heart. Play devil's advocate and assume the editor's right, and see if those changes improve the work. Secondly, get objective input. Join a writer's group, get a professional manuscript critique, or pay for a personal critique session at a writer's conference (most Society of Children's Book Writers & Illustrators workshops--www.scbwi.org--have optional one-on-one critiques). Take writing classes, read books on writing. Do whatever you can to learn how to judge your work and make it better.

The complaint: "Publishers aren't interested in publishing books that will help kids."

The truth: Whoa! If children's book publishers didn't produce books that benefit kids, they'd go out of business in a heartbeat. Of course, we can all walk into a book store and find books that aren't worth the paper they're printed on, but that's true of any product. (Have you ever bought a T-shirt that disintegrated in the first wash, or a DVD player that self-destructed in a week?) I'm not saying that's a good thing, but our society seems to tolerate a certain amount of drivel in the marketplace. However, all publishers prefer commercially-appealing books that also have substance. This complaint consistently comes from writers whose goal is to "help kids," or teach them how to grow into solid, caring citizens through their books. This is admirable and even desirable, but very often the message is heavy-handed and preachy. The message smothers the story, and the book ends up sounded like a lecture. It's simply not good writing. Try reading several popular books wit h a message embedded in the plot (ask a teacher or librarian for recommendations) and work on the writing-improvement suggestions above.

The complaint: "I'm disabled/poor/have had a hard life and want to share my story, but no one will listen."

The truth: I imagine it's difficult for an editor to reject a manuscript that comes from someone who has struggled with adversity and is still determined to follow their lifelong dream of becoming a published author. The tough circumstances themselves don't work against the writer (very often they contribute to powerful stories) but an author's unique situation cannot outweigh less-than-stellar writing. What's on the page is what matters the most. If your story is too personal (it's about your life as an adult, or you haven't extracted the universal feelings and crafted them into a story that will be relevant to a wide audience), the book simply won't sell in the children's market. Again, learn what makes a quality children's book and get objective feedback on your manuscript. Remember, no one owes you a publishing credit just because you took the time to write a book. Writing is hard work, and requires self-education, practice, and persistence. There's no shame in p utting aside a manuscript that simply won't sell and writing something new. Every published author has a drawer full of those, and enough rejection letters to wallpaper an office. So join the club? it's worth the price of membership.

US levies new sanctions on key Syrian bank

WASHINGTON ? The Obama administration added new sanctions on a Syrian bank Wednesday as a top White House official said the U.S. wants to economically throttle the regime of Syrian President Bashar Assad and cut off salaries of pro-government thugs blamed for the grisly massacre in Houla.

The Treasury Department said the Syria International Islamic Bank has been acting as a front for other Syrian financial institutions seeking to circumvent sanctions. The new penalties will prohibit the SIIB from engaging in financial transactions in the U.S. and will freeze any assets under U.S. jurisdiction.

With the Obama administration unwilling at this point to pursue military options in Syria, the U.S. has relied heavily on economic sanctions as a means for pressing Assad to leave power. The United States will host other nations in Washington next week to look at ways to tighten international sanctions further.

"We are strangling the regime economically," White House deputy national security adviser Denis McDonough said.

David Cohen, Treasury undersecretary for terrorism and financial intelligence, said the toll taken by sanctions on Syria is "mounting day by day."

"They're drawing down their reserves without a ready means of replenishing those reserves," Cohen said.

The White House also blamed Iran for stirring up violence inside Syria and said Assad's fall would be a huge blow to Tehran. The United States is increasingly linking Syria and Iran rhetorically and tactically, applying economic pressure with and without help from the United Nations or other countries.

Iran is Syria's only staunch defender in the Middle East, and the Syria crisis has united Sunni Arab neighbors who see in Syria a way to weaken Iran, their main Shiite enemy.

"The Assad clique will end up, ultimately, in the dustbin of history and the people of Syria will have the chance to determine their own destiny," McDonough said. "When that happens, it will also be the most profound strategic setback that Syria's closest ally, Iran, has faced in decades. That is surely why Iran has provided material support and advice to the regime in brutalizing the Syrian people."

Speaking to a Brookings Institution forum in Doha, Qatar, McDonough pointed to what he called a recent "stunning" admission from Iran that its armed forces were joining the fight in support of the regime in Syria, and said Iran had tried to backtrack and "cover up" the announcement.

He blamed the Assad regime squarely for the massacre of 108 civilians last weekend in the town of Houla, and said claims that the killings were carried out by unaffiliated roughnecks are "a lie." Assad's associates pay the pro-government gunmen known as the shabiha, he claimed.

"Our objective is straightforward: Starve the regime of the resources it requires to pay the army, and deprive Assad's cronies of the money they need to buy the shabiha's brutal conspiracy."

The violence in Syria is spiraling out of control as an uprising against Assad that began in March 2011 has morphed into an armed insurgency.

In the wake of the Houla massacre, the United States and several other countries expelled Syrian diplomats to protest the killings.

McDonough said the U.S. is also lobbying Russia to distance itself from its ally Syria and apply pressure on Assad to leave office. A negotiated exit similar to one the U.S. helped broker for Yemen's longtime leader is one possibility, McDonough said, but he offered little optimism that U.S. arguments are gaining traction.

"I won't speak for any other government," White House press secretary Jay Carney said in Washington. "I would simply say that it is our belief, and it's the belief that we express in these conversations, that supporting the Assad regime is placing oneself or one's nation on the wrong side of history."

The U.S. has also sought United Nations action against Syria, but those efforts have been stymied by Russia and China, both of whom have veto power on the U.N. Security Council.

Susan Rice, ambassador to the United Nations, said the most likely scenario is that the peace plan crafted by special envoy Kofi Annan will fail.

She said it's preferred that Assad implement the Annan plan immediately. If he doesn't, the Security Council should increase sanctions.

Russia criticized the diplomatic expulsions, calling them "counterproductive," and has said new Security Council action would be premature.

Cohen said he plans to travel to Russia to discuss Syria. He said he thinks Russia shares the goal of a more open political system, although so far Russia has been a dogged defender of Assad. He also said some of Russia's commercial ties to Syria are troubling. He did not elaborate, but Russia is a trading partner to Damascus and has supplied the regime with weapons, food and medical supplies.

Marubeni nears $5 billion-plus Gavilon deal: sources

TOKYO/NEW YORK (Reuters) - Japanese trading house Marubeni Corp is nearing a deal to buy U.S. grains merchant Gavilon for more than $5 billion including debt and could announce the transaction as early as Tuesday afternoon in Tokyo, according to people familiar with the matter.

Marubeni, Japan's fifth-largest trading company, has been in advanced talks to buy Gavilon since early May. The Japanese company has confirmed its interest in Gavilon but said no decision had been made.

Although the deal is pending final approval, the proposed terms value Gavilon at more than $5 billion including debt, and Marubeni has lined up financing for the deal, said the sources, who asked not to be named since the deal has not been announced.

A valuation at that level would be in line with the proposed terms the two sides have been discussing since early this month. People familiar with the matter told Reuters previously that Marubeni has offered to pay $5.2 billion for Gavilon, including assuming some $1.7 billion of debt the U.S. grain trader had at the end of December.

Representatives of Marubeni and Gavilon could not immediately be reached for comment.

Marubeni had earlier dispatched a team of auditors to Gavilon's Omaha, Nebraska, headquarters to review its operations and finances, sources have said.

In addition, Marubeni President Teruo Asada traveled to New York last week with other executives as discussion of the deal reached the final stages, a person familiar with the trip said.

Acquiring Gavilon would deepen Marubeni's control of grain supplies from North America, the world's top grain export hub.

"This acquisition supports an ongoing strategic plan by Asian grain importers to better secure future grain needs via the merger and acquisition process," said grains analyst Mike Zuzolo of Global Commodity Analytics.

He added: "Realizing that better supply-chain management should better prepare these importers in their global sourcing needs."

A deal could also help Marubeni challenge Archer Daniels Midland as the biggest supplier of U.S. grains and oilseeds to China.

Gavilon now has about 320 million bushels of storage in the United States, ranking third behind ADM and Cargill Inc but ahead of global grain giants like Bunge Ltd and Louis Dreyfus.

Marubeni's acquisition of Gavilon is unlikely to face any pushback from farmers and agricultural business which have long been accustomed to the presence of Japanese grain companies in the United States.

GOOD FIT

A combination of Marubeni and Gavilon is seen by analysts as a good commercial fit, marrying Gavilon's presence in the Central Plains and Midwest with Marubeni's operations in the Pacific Northwest - the shortest U.S. sea route to Asia.

Gavilon's owners include billionaire investor George Soros and hedge fund manager Dwight Anderson.

Gavilon also has a large footprint in the U.S. fertilizer market, an energy operation that includes 7 million barrels of crude oil storage and an oil, grain and ethanol trading unit.

Marubeni plans to announce the Gavilon deal as early as Tuesday afternoon Japan time, sources said.

Morgan Stanley is advising Gavilon on the transaction, while Nomura is advising Marubeni, people involved in the discussions have said.

Marubeni's rival trading houses Mitsui & Co and Mitsubishi Corp had both been seen as potential bidders for Gavilon but decided not to pursue a deal.

U.S. analysts say Marubeni's interest in Gavilon could be driven by a desire to grab a bigger share of the lucrative business of supplying grains to China, the world's top importer of soybeans and a fast-growing buyer of corn.

Marubeni is already the second-largest exporter of U.S. grains to China, with soybean shipments surging five-fold since 2008, based on data from trade intelligence firm PIERS.

Marubeni handled nearly 20 percent of China's soybean imports in 2010, according to its annual report.

Unlike Marubeni, Gavilon has not made deep inroads to China, having exported less than 10,000 metric tonnes (11,023 tons) of grains over the past two years, data showed.

Marubeni is the best-established "sogo shosha" - Japanese general trading firm - inside the U.S. grain belt.

In 2010, Marubeni overtook Japan's national federation of farm cooperatives Zen-noh as the biggest Japanese exporter of U.S. grains and oilseeds, according to PIERS data, and accounts for more than a third of all shipments by Japan-based firms.

Marubeni, which bought a Portland, Oregon, export elevator to improve its ability to supply Japan, is now eyeing increased shipments to China. In 2009 it signed a letter of intent with Sinograin, a Chinese state firm, to "work closely in coming years" to build state reserves and commercial grain supplies.

Sony Xperia U review

Xperia U

Despite some successes last year with devices like the Xperia Arc, Sony’s gotten off to a shaky start in 2012. It was first to market with a new flagship device, in the form of the Xperia S, only to be eclipsed just a month later by HTC One X. And with the formidable Samsung Galaxy S III looming, Sony’s flagship product looks set to remain on the sidelines.

So could the Japanese manufacturer fare better in the entry-level space, with a phone like the Xperia U? At first glance, the device sounds like a winner -- and entry-level smartphone with a dual-core CPU, Sony’s Bravia Engine display tech and and excellent build quality. But could this be undone by a focus on visual gimmickry, and the inclusion of an aging version of Android? Find out after the break as we kick off our full review of the Sony Xperia U.

The Good

Good build quality, solid specs and decent performance. Excellent value for money, and an ICS update due in the weeks ahead...

The Bad

…but in the meantime, it’s yet another Gingerbread phone. Swappable plastic bottoms are a bit of a gimmick. Dismal 4GB of media storage. Over-compression issues with the video camera. A few intermittent software bugs.

Conclusion

The Xperia U isn’t a flawless performance from Sony, but it is a nicely balanced entry-level handset all the same. The tiny amount of media storage, and lack of any expandable options, will be a deal-breaker for many. But around this price point, it's difficult to think of a phone that offers better value for money.

Is China poor? Key question at climate talks

Yuan, File)

(AP) ? Another round of U.N. climate talks closed without resolving how to share the burden of curbing man-made global warming, mainly because countries don't agree on who is rich and who is poor.

China wants to maintain a decades-old division between developed and developing countries, bearing in mind that, historically, the West has released most of the heat-trapping gases that scientists say could cause catastrophic changes in climate.

But the U.S. and Europe insisted during the two-week talks that ended Friday in Bonn that the system doesn't reflect current economic realities and must change as work begins on a new global climate pact set to be completed in 2015.

"The notion that a simple binary system is going to be applicable going forward is no longer one that has much relevance to the way the world currently works," U.S. chief negotiator Jonathan Pershing said.

Countries like Qatar and Singapore are wealthier than the U.S. per capita but are still defined as developing countries under the classification used in the U.N. talks. So is China, the world's second largest economy.

Finding a new system that better reflects the world today, while also acknowledging the historical blame for greenhouse gas emissions, is the biggest challenge facing the U.N. process as it seeks a global response to climate change.

"That is a fundamental issue," said Henrik Harboe, Norway's chief climate negotiator. "Some want to keep the old division while we want to look at it in a more dynamic way."

The U.N. climate talks are based on the premise that industrialized countries must take the lead on climate change by committing to reducing emissions of carbon dioxide and other greenhouse gases. They are also expected to provide money to help poor countries grow in a sustainable way and to protect the most vulnerable nations from rising sea levels, droughts and other consequences of a warming world

Disputes on how to categorize countries going forward was behind much of the procedural wrangling that slowed down the talks in Bonn. Delegates failed to agree on an agenda until the last day, leaving most of the work for a bigger summit in Qatar in November.

A separate dispute between developing countries delayed the appointment of officials to steer the talks. That stalemate was also unlocked on the last day.

The slow pace frustrated climate activists who fear that there won't be enough political will to rein in emissions to avoid dangerous levels of warming in coming decades.

"The talk here doesn't match the action that science says is required," said Mohamed Adow, senior climate change adviser at Christian Aid.

China's lead negotiator Su Wei told The Associated Press that the proposed new deal, which would have binding commitments for all countries after 2020, must be based on the principle of "common but differentiated responsibility" enshrined in previous climate agreements.

"That means we still would continue the current division between developed and developing countries," Su said.

He said China is still a developing country because if you look at wealth per capita, it barely makes the world's top 100. More than 100 million Chinese live below the poverty line, which Beijing has defined as about $1 a day.

Still, Western officials say China's fast-growing energy needs and rising emissions mean it can no longer be off the hook in climate negotiations.

"We need to move into a system which is reflecting modern economic realities," EU negotiator Christian Pilgaard Zinglersen said.

In the early 1950s, China accounted for just 2 percent of global emissions while the U.S. accounted for more than 40 percent, according to Climate Analytics, a climate research group based in Potsdam, Germany.

Today China's share of global emissions exceeds 25 percent, while the U.S. share has fallen toward 20 percent.

China and its supporters reject blame for stalling the climate talks, saying it is the U.S. and other developed nations that are unwilling to live up to their obligations to cut carbon emissions.

The U.S. refused to join the only binding accord to limit emissions ? the 1997 Kyoto Protocol ? partly because it didn't include China.

Seyni Nafo, spokesman for a group of African countries in the climate talks, noted that the U.S. also said that joining Kyoto would harm the U.S. economy. Years later, the U.N. climate effort still has little support in the U.S. Congress, which includes outspoken climate skeptics.

"We are hoping that they will get on board this time, which is not a given," Nafo said.
